THE WORK STARTS BEFORE THE BUSINESS DID

Kai Bailey grew up watching two educators who were also entrepreneurs — her mother Marsha and her father George — build something from the inside out. She worked in the family café and restaurants, learning early that showing up with full ownership wasn't a job requirement. It was a value. That the buck stopped with you not because someone said so, but because you believed the work mattered.

Her grandfather, William Oliver Bailey, shaped something deeper still. At his funeral, what people spoke about wasn't his titles or what he had accumulated. They talked about how he showed up for them. How he created environments where people felt seen, capable, and confident. What he left behind wasn't a list of achievements — it was what endured in others because of him.

That distinction never left her. It became the reason P2IC exists.

 

THE PATH WASN'T STRAIGHT

After 16+ years building her career inside organizations she believed in — serving leaders she respected, doing work she was genuinely good at — Kai was laid off. And in the silence that followed, she discovered something uncomfortable: she had let her identity become entirely defined by what others valued about her work. When the role disappeared, so did her footing.

What came next was the harder work. With the support of a business and purpose coach, she began to rebuild — not just a career, but a clearer sense of who she was and what she was actually for. She had already been providing operational and coaching support to startups without pay. Her coach named what she couldn't quite say out loud yet: you know you can do this work. What are you afraid of?

The answer to that question became Pathways 2 Impact Consulting, founded in 2019.

She shares this not as backstory, but as context. The founders P2IC partners with are often in their own version of that moment — capable, committed, and temporarily unclear on the path forward. Kai knows what it takes to keep moving through that. And she knows what it means to have someone beside you who doesn't require you to have all the answers before the conversation can begin.

 

WHAT SHE KEPT SEEING

Across more than a decade of work — inside organizations and alongside them, before P2IC and through it — the same pattern appeared regardless of industry, revenue, or how experienced the leadership team was.

Owners and executive teams were tired. Their employees didn't consistently know what the goals were or how they fit. The why had gotten muddled. The passion was real but no longer visible in how the business operated day to day. The founders she kept meeting had built something meaningful and gotten buried under the weight of running it. They craved purpose and meaningful change. They thrived in ideation and collaboration — but struggled to trust that anyone around them would ever be as committed to the vision as they were. That gap in trust created stuckness. Energy and possibility turned into bottlenecks and hesitation.

She knew she could help. Not from the outside with a framework and a handoff — but from the inside, in the messy middle, long enough to help put what was amiss into words and then build something that would hold.

 

WHAT SHE HAS LEARNED ABOUT LEADERS

The best ones are human. They have setbacks — personal ones, family ones, moments where the business and life arrive at the same difficult intersection at the same time. Kai has sat with more than one founder through exactly that.

When a leader is given a space to be honest without judgment — to communicate without feeling prepared, to share the weight of what they're carrying without needing to perform confidence they don't have in that moment — something shifts. Not just for them. For everyone around them.

Leaders who allow themselves to be human don't lose the respect of their teams. They earn more of it. What gets modeled isn't weakness. It's the kind of honesty, accountability, and commitment to growth that makes the people around them want to rise to meet it. Transparency, handled well, doesn't create vulnerability in a business. It creates ownership. And ownership, distributed across a team that trusts its leader, is what makes a business move.

That belief shapes every engagement P2IC takes on. The structural work and the human work are not separate tracks. They are the same track.
